A system-wide approach to evolving culture at a 'big four' firm

Abstract

KPMG, a leading global professional services firm and one of the 'Big 4', embarked on a journey in January 2022 to evolve its culture with an emphasis on ethical behaviour. Recognising the importance of ethical acumen in the complex professional services sector, the Australian member firm of KPMG has dedicated itself to enhancing its organisational culture. The firm set two primary objectives: further enhancing psychological safety, encouraging individuals to voice concerns ('Speak Up'), and improving ethical decision-making to improve moral sensitivity and decision-making capability in ethical dilemmas ('Ethical Decision Making'). These objectives are foundational to cultivating an ethical culture, underscoring the interplay between individual actions and organisational norms.

Employing KPMG's 'Seven Drivers of Culture Framework' and leveraging the expertise of organisational psychologists, KPMG designed a comprehensive, system-wide approach to culture evolution. This strategy is grounded in KPMG's values and driven by leadership which aims for sustainable, long-term cultural change. The Capability, Leadership & Talent Team at KPMG orchestrated a multi-year culture strategy around five key streams of work:

Ethical Culture Measurement: Incorporating an Ethical Culture Index and survey tools to assess the drivers, indicators, and outcomes of ethical culture.
Ethics Champions Network: Establishing a group of 65 'trusted advisers' to foster ethical awareness and decision-making across the firm.
Retaliation Monitoring: Implementing a process and data-driven system to identify and manage potential retaliation, reinforcing the importance of a supportive organisational climate.
Ethical Decision Making: Introducing the 'RIGHT Framework' to aid ethical decision-making, embedded through executive workshops and mandatory annual training.
Oversight and Governance: Regularly reporting on ethical culture metrics and the progress of the culture strategy to senior leadership, ensuring accountability and adaptability.
In its third year, KPMG's culture strategy is deeply integrated into its operations, demonstrating the effectiveness of targeted interventions in driving cultural change. The upcoming presentation will detail the strategy's development, implementation, and insights, offering a comprehensive look at the lessons learned and their relevance to broader organisational contexts.

Dom Howard is an experienced people and culture leader, registered organisational psychologist, and board-approved supervisor based in Perth. He completed his master's in organisational psychology at Deakin and also holds a double degree in psychology and sports science and a graduate diploma in psychology from Victoria University. He has worked both within organisations and as a consultant, where he has partnered with executive and senior leadership teams across defence, professional services, banking, and government primarily in the areas of culture, leadership and organisational development. As a Senior Manager at KPMG, he leads the Australian firm's internal culture and listening team. He is responsible for strengthening the firm's culture in line with its cultural aspirations, and for delivering a listening strategy to gain deep insight into people’s experience with the firm.
